Abstract

¿¬±¸¸ñÀû: ȯÀÚÂü¿© °³³äÀº ȯÀÚ¾ÈÀüÀ» ÁõÁø½ÃÅ´À¸·Î½á ȯÀÚÀÇ °Ç°­¼º°ú¸¦ °³¼±ÇÏ´Â È¿°úÀûÀÎ Àü·«À¸·Î È°¿ëµÉ ¼ö ÀÖ´Ù. µû¶ó¼­, º» ¿¬±¸´Â Áß¼Òº´¿ø¿¡ ±Ù¹«ÇÏ´Â °£È£»ç°¡ ÀνÄÇÏ´Â °ü¸®ÀÚÀÇ À±¸®Àû ¸®´õ½Ê°ú ȯÀÚÂü¿© °£È£¼­ºñ½º ¼öÇ൵ÀÇ °ü°è¿¡¼­ ȯÀÚÂü¿© ¹®È­ÀÇ ¸Å°³È¿°ú¸¦ È®ÀÎÇÏ¿© ȯÀÚ¾ÈÀü ÁõÁø¿¡ ±â¿©ÇÒ ¼ö ÀÖ´Â ±âÃÊÀڷḦ ¸¶·ÃÇϱâ ÇÏ°íÀÚ ÇÑ´Ù.

ÀÚ·á¼öÁýÀº 2019³â 5¿ùºÎÅÍ 9¿ù±îÁö ÀÌ·ç¾îÁ³À¸¸ç, ½º¸¶Æ® ȯÀÚ Âü¿© »çÁ¤ »çÁ¤µµ±¸¿Í Çѱ¹¾î ¹öÀüÀÇ È¯ÀÚÂü¿© ¹®È­ ÃøÁ¤µµ±¸ ¹× À±¸®Àû ¸®´õ½Ê µµ±¸¸¦ »ç¿ëÇÏ¿´´Ù. ¼öÁýµÈ ÀÚ·á´Â SPSS 26.0 ÇÁ·Î±×·¥°ú PROCESS ¸ÅÅ©·Î¸¦ Àû¿ëÇÑ ´ÙÁßȸ±Í¿Í ´Ü¼ø ¸Å°³¸ðÇüÀ» ÀÌ¿ëÇÑ ¸Å°³ºÐ¼®ÀÌ ¼öÇàµÇ¾ú´Ù.

¿¬±¸°á°ú: ȯÀÚ Âü¿© °£È£ ¼­ºñ½º ¼öÇ൵¿¡ À±¸®Àû ¸®´õ½ÊÀÌ (c'=0.28, p<.001) Á÷Á¢ÀûÀÎ ¿µÇâÀ» ¹ÌÃÆ´Ù. ¶ÇÇÑ, ȯÀÚÂü¿©¹®È­´Â ȯÀÚÂü¿© °£È£¼­ºñ½º ¼öÇ൵¿Í À±¸®Àû ¸®´õ½Ê °£ÀÇ °ü°è¸¦ ºÎºÐÀûÀ¸·Î ¸Å°³ÇÏ´Â °ÍÀ¸·Î ³ªÅ¸³µ´Ù(a?b=0.51 ¡¿ 0.20=0.10, 95% Boot CI=0.18-0.20).

°á·Ð: ȯÀÚ Âü¿© ¹®È­ °³¼±°ú º´¿ø °ü¸®ÀÚ¿Í °£È£ °ü¸®ÀÚÀÇ À±¸®Àû ¸®´õ½ÊÀ» Çâ»ó½ÃÅ°´Â °ÍÀº ȯÀÚÂü¿© °£È£¼­ºñ½º ¼öÇà Çâ»ó¿¡ ±â¿©ÇÒ ¼ö ÀÖ´Ù. ȯÀÚ¾ÈÀü°ú Âü¿©¿¡ ´ëÇÑ Ã¼°èÀûÀÎ ±³À°À» ÅëÇØ Á¤Ã¥Àû Â÷¿ø¿¡¼­ °£È£ °ü¸®ÀÚÀÇ À±¸®Àû ¸®´õ½ÊÀÌ °­È­µÇ¾î¾ß Çϸç, ȯÀÚ Âü¿© ¹®È­°¡ °³¼±µÇ¾î¾ß ÇÑ´Ù.

Purpose: This study investigated the mediating effect of patient participation culture in the relationship between ethical leadership and performance in patient-engaged nursing services.

Methods: This study employed a cross-sectional descriptive online survey design. The sample comprised 104 nurses from small- and middle-sized Korean hospitals. Data were collected between May 10 and September 10, 2019 using the Smart Patient Engagement Assessment Checklist, Korean versions of the Patient Participation Culture Tool for healthcare workers, the Ethical Leadership Scale, and a questionnaire about nurses¡¯ demographic and work characteristics. A mediation analysis was conducted using multiple regression and a simple model applying the PROCESS macro using SPSS Windows software version 26.0.

Results: Ethical leadership directly affected (c¡¯=0.28, p<.001) performance in patient-engaged nursing services. Patient participation culture partially mediated the relationship between ethical leadership and performance in patient-engaged nursing services (a?b=0.51 ¡¿ 0.20=0.10, 95% Boot CI=0.18-0.20).

Conclusions: Optimizing the patient participation culture and adherence to ethical leadership among hospital administrators and managers can improve nurses¡¯ performance in patient-engaged nursing services. Nurse managers¡¯ ethical leadership should be strengthened, and patient participation culture should be encouraged at policy levels through systematic nurse education on patient safety and engagement to enhance performance-engaged nursing services.
